Erreichbarkeit gestalten, oder doch besser die Arbeit?
Abstract
Zusammenfassung. Studien zur Erreichbarkeit für Arbeitsanforderungen zeigen, dass diese mit Arbeitszufriedenheit und Engagement (Motivation), aber auch Erholungsdefiziten in Beziehung steht, sowie mit höherer Arbeitsintensität und Tätigkeitsspielraum. Zu klären ist, ob die Beziehungen zwischen Erreichbarkeit und Motivation sowie Erholungsdefiziten auch nach Kontrolle der Effekte von Arbeitsmerkmalen nachweisbar sind. Es wurden Regressionsanalysen mit Daten von 83 erreichbar und 60 nicht erreichbar Beschäftigten durchgeführt (Prädiktoren: Arbeitsintensität, Tätigkeitsspielraum, Erreichbarkeit; Kriterien: Arbeitsengagement, Arbeitszufriedenheit, Erholungsunfähigkeit). Für Arbeitsengagement war allein der Tätigkeitsspielraum prädiktiv. Für Arbeitszufriedenheit und Erholungsunfähigkeit waren Arbeitsintensität, Tätigkeitsspielraum und Erreichbarkeit signifikante Prädiktoren. Dass durch Erreichbarkeit die Arbeit beendet werden kann, wird als möglicher Grund für die höhere Arbeitszufriedenheit diskutiert. Insgesamt scheinen erreichbar Beschäftigte ihre Arbeit nicht in der regulären Arbeitszeit zu schaffen. Sie nutzen den Tätigkeitsspielraum für die zeitliche Ausdehnung der Arbeit durch Erreichbarkeit. Dies verkürzt die Erholungszeiten, was sich in Erholungsunfähigkeit abbildet.
Abstract. Recent research has revealed that extended work-availability (EWA) for work tasks outside regular working hours is associated with job satisfaction, engagement, but also inability to recover (IR). Jobs with EWA are characterized by higher job demands (JD) and control (JC). This raises the question of whether the relationship between EWA and job satisfaction, engagement, as well as IR can be found even when controlling for effects of work characteristics. Regression analyses were conducted using data from 83 employees with and 60 employees without EWA (predictors: JD, JC, EWA; criteria: job satisfaction, engagement, IR). Only JC predicts engagement. Job satisfaction and IR were predicted by JD, JC, and EWA. We argue that EWA could increase job satisfaction because employees can finish their work without having to be at the workplace. It seems that employees with EWA have so much work to complete that they use their JC to expand working time by remaining available to work tasks outside regular working hours. This shortens recovery time and raises the IR.
