Commitment gegenüber Verleiher und Entleiher bei Zeitarbeitern
Bedingungen und Konsequenzen
Abstract
Abstract. Increasing organizational change has brought up new work-arrangements. For example, there is a growing number of contingent (temporary) employees. Temporary work allows employers to handle their workforce more flexibly. As there are no long-term contracts or obligations, temporary workers are only employed when required and can be laid off more easily than regular staff. Employees are also supposed to benefit from contingent work as it offers the chance to find a job, to be more flexible and to gain broader work experiences. By definition temporary workers belong to two organizations at the same time - the agency and the client - and therefore develop different attachments towards both of them. In a study with 185 contingent employees, the commitment to the agency, to the client organization and to contingent work as a specific work-arrangement are examined. The results reveal that characteristics of the agency organization (salary, leadership) are related to the commitment to the agency, whereas conditions within the client organization (task content, leadership at the client) are correlated with the commitment to the client. Moreover, the specific relationships of the commitment-foci with OCB (organizational citizenship behavior), job satisfaction, and experienced strain as consequences are analyzed. It is concluded that commitment to the client organization plays an important role for the performance and the experience of contingent employees and therefore should be systematically improved.
