Abstract
Zusammenfassung. Es wird ein Überblick zum Forschungsstand und zu den offenen Fragen der Selbstbeurteilung beruflicher Leistung gegeben. Zunächst werden die vielfältigen Funktionen der Selbstbeurteilung in Wirtschaft und Verwaltung vorgestellt. Dann wird auf der Grundlage von drei Metaanalysen auf Urteilstendenzen und psychometrische Gütekriterien der Selbstbeurteilung eingegangen. Die Validität von Selbstbeurteilung, gemessen als Korrelation mit Vorgesetztenurteilen, wird von verschiedenen Moderatoren beeinflußt, wobei sich die Erwartung einer Validierung als wichtigster Moderator erweist. Abschließend werden als Erklärungen für die erheblich variierende Validität von Selbstbeurteilungen Selbstwertschutzbestrebungen, Impression Management sowie die Erzeugung von Verantwortlichkeit (accountability) der Beurteiler diskutiert.
Abstract. A review on the state of the art and open issues concerning research on self-assessment of vocational performance is presented. In a first step, the various functions of self-assessment in economic and administrative enterprises are outlined. Then, judgemental tendencies and psychometric criteria are reviewed on the basis of three meta-analyses. Validity of self-assessment (i.e. the correlation between self and supervisory ratings) is moderated by various variables. Expectation of validation of the ratings turns out to be the most important. Finally, the following explanations for moderator effects are discussed: self enhancement, impression management and rater accountability.
