Abstract
Zusammenfassung. Mitarbeiterbefragungen enthalten immer zahlreiche Items zur Zufriedenheit der Mitarbeiter mit verschiedenen Dimensionen ihrer Arbeit wie z. B. den Arbeitsplatzbedingungen, der Tätigkeit, der Bezahlung oder dem Vorgesetzten. Die Antworten auf diese Items sind meist systematisch “zu positiv“ in dem Sinn, dass sie positiver ausfallen als die Urteile zu den Teilaspekten der jeweiligen Dimension. Zudem sind die Items oft so hoch positiv interkorreliert, dass sich statistisch praktisch nur ein Faktor zeigt. Für die Praxis ergibt sich hieraus der Eindruck hochgradiger Redundanz. Diese Phänomene werden hier durch das “Sandwich-Modell“ erklärt. Es besagt, dass sich die Zufriedenheit mit einer Dimension der Arbeit ergibt als Kompromiss der Einstellungen zu den einzelnen Komponenten dieser Dimensionen und der allgemeinen Arbeitszufriedenheit, die als affektiver Halo alle Zufriedenheitsurteile überstrahlt. Eine statistische Korrektur der Items in Bezug auf diesen Halo führt zu Indikatoren, die die gleiche Struktur besitzen wie die Originaldaten, aber nicht redundant und damit für Führungsinstrumente informativer sind.
Abstract. Organizational surveys always contain numerous items on the employees' satisfaction with different dimensions of their work such as working conditions, work itself, pay, or supervisors. The answers to these items are often “too positive” in the sense that they are more positive than the judgments with respect any individual component of the respective dimension. The items are, moreover, positively intercorrelated to such an extent that they can be statistically explained by essentially one factor. In practice this leads to the impression of high redundancy. This paper explains these phenomena by the “sandwich model”. It claims that satisfaction with a particular dimension of work results (bottom-up) from the attitudes towards the dimension's components and (top-down) from the person's general job satisfaction, which affects each judgment in the sense of affective halo. Statistically correcting the particular attitude judgments for general job satisfaction leads to non-redundant measurements without changing their structure. It is suggested that corrected values may be more informative for management systems.
